This conceptual paper develops an integrative framework explaining how employee readiness, trust, communication, and adaptation interact during organizational change. Recent evidence indicates that readiness for change is a multidimensional construct involving commitment, efficacy, appropriateness, management support, and contextual resources, and that higher readiness is associated with stronger implementation, adoption, and behavioral support for change. The literature further shows that trust in management and change agents functions as a relational mechanism that supports openness, adaptability, and readiness, whereas low trust is associated with resistance, insecurity, and disengagement. Internal communication quality, especially when clear, timely, transparent, and two-way, reduces uncertainty and supports positive appraisals, compliance, championing, and trust. Adaptation is increasingly framed as a dynamic process involving resilience, coping, flexibility, and challenge-based appraisal rather than simple acceptance. Taken together, these findings suggest a sequential conceptual model in which communication quality and trust shape readiness, readiness supports adaptation, and appraisal and resilience strengthen or weaken the pathway. The paper offers six testable propositions, practical implications for change management, and directions for future empirical testing using multilevel and longitudinal designs.
