Abstract

This qualitative study investigates manufacturing employees' perceptions of Green Performance Appraisal (GPA) implementation in Makassar, Indonesia, a sustainability-integrated performance evaluation system. Through in-depth interviews with 18 participants (employees and managers), findings reveal multidimensional responses: 60% of respondents reported enhanced ecological awareness and meaningful work, particularly when environmental criteria aligned with local values (siri' na pacce). However, 35% raised procedural justice concerns regarding the complexity of green metrics and evaluation subjectivity. The study identifies a gap between GPA's effectiveness in shaping procedural behaviors (green compliance) and its limitations in fostering sustainable innovation. Key implications emphasize the need for participatory design, holistic training, and integration of local wisdom to strengthen GPA legitimacy in Eastern Indonesia's context.
