Abstract

This study examines talent management strategies for retaining Millennials and Gen Z in nonprofit organizations, focusing on social and environmental issues in Makassar City. Using a phenomenological qualitative approach through in-depth interviews with 20 participants (employees and managers), the research reveals that value-based motivation (work-for-purpose) serves as the primary attraction but may also lead to burnout without organizational support. Key findings highlight the crucial role of local culture (siri na pacce) as social glue and the gap between young workers' career development expectations and existing management practices. The study proposes a glocal hybrid model integrating global principles with local wisdom, including non-financial recognition systems, work flexibility, and cross-generational mentorship programs. The implications urge nonprofits to balance idealism with more structured and sustainable talent management approaches.
